 INTRODUCTION

1.1 Background to the Study

Remote work, though practised in various forms prior to 2020, became a mainstream organizational arrangement following the disruption caused by the COVID-19 pandemic. Organizations across the world were compelled to reconfigure how work was performed, shifting significant portions of their workforce away from centralised offices toward home-based or hybrid arrangements supported by digital communication tools. This shift raised important questions about how physical separation from traditional office environments affects employee output, engagement, and overall productivity.

In Nigeria, the adoption of remote work has been shaped by both opportunity and constraint. On one hand, digital collaboration tools and improved mobile internet access have made remote arrangements more feasible than in previous years; on the other hand, infrastructural challenges such as inconsistent electricity supply and variable internet connectivity have complicated efforts to sustain remote work at scale. A systematic review of Nigerian remote work literature found that while flexibility and productivity gains associated with remote work appear promising, infrastructure investment, training, and security measures remain essential to supporting effective remote work arrangements (Adeyinka Mutiu et al., 2025). The same review, drawing on studies published between 2013 and 2023, noted that remote work tools remain more accessible to larger, well-resourced organizations, underscoring the importance of firm-level capacity in determining outcomes.

Within the telecommunications sector specifically, which is both a driver and beneficiary of Nigeria’s digital transformation, remote work management practices have been found to significantly and positively influence the operational performance of major firms. A cross-sectional study covering employees of Nigeria’s four leading telecommunication companies including MTN found that remote work management practices substantially improved operational performance, and recommended that firms provide more information and communications technology (ICT) facilities to sustain these practices (Odesola et al., 2025). Similarly, research on virtual work in the Nigerian service industry found that virtual work arrangements significantly influenced employees’ emotional exhaustion, psychological wellbeing, and work-life balance, underscoring that the productivity implications of remote work are closely tied to employee wellbeing outcomes (Babarinde et al., 2024).

MTN Nigeria, as the country’s largest telecommunications operator, occupies a central position in this discourse. As a technology-driven organization with extensive digital infrastructure, MTN Nigeria has had both the capacity and incentive to implement remote and hybrid work arrangements for eligible categories of staff. Given the strategic importance of the telecommunications sector to Nigeria’s economy, understanding how remote work has influenced employee productivity at MTN Nigeria offers valuable insight for the wider industry navigating similar workplace transformations. It is against this backdrop that this study examines the influence of remote work on employee productivity using MTN Nigeria as a case study.

1.2 Statement of the Problem

While remote work offers organizations the potential for cost savings and greater workforce flexibility, its effect on employee productivity remains contested in the literature, with some studies reporting productivity gains and others highlighting challenges such as communication breakdown, reduced supervision, and blurred boundaries between work and personal life. In the Nigerian context, these challenges are often compounded by infrastructural limitations, including unreliable power supply and inconsistent internet connectivity, which may undermine the extent to which remote work arrangements translate into productivity gains.

Although a growing body of research has examined remote work within the Nigerian telecommunications industry broadly, there remains limited firm-specific evidence focused exclusively on how remote work influences employee productivity at MTN Nigeria, as opposed to the sector as a whole. Without such focused evidence, MTN Nigeria’s management may lack the specific insight needed to refine its remote work policies in ways that maximise employee productivity while managing associated risks. This study seeks to address this gap by examining the influence of remote work on employee productivity at MTN Nigeria.

1.3 Objectives of the Study

1.3.1 General Objective

The general objective of this study is to examine the influence of remote work on employee productivity at MTN Nigeria.

1.3.2 Specific Objectives

The specific objectives of the study are to:

  1. examine the effect of flexible work schedules on employee productivity at MTN Nigeria;
  2. determine the influence of remote work ICT infrastructure on employee productivity at MTN Nigeria;
  3. assess the effect of work-life balance on employee productivity under remote work arrangements at MTN Nigeria;
  4. identify the challenges of remote work affecting employee productivity at MTN Nigeria.

1.4 Research Questions

  1. What is the effect of flexible work schedules on employee productivity at MTN Nigeria?
  2. What is the influence of remote work ICT infrastructure on employee productivity at MTN Nigeria?
  3. What is the effect of work-life balance on employee productivity under remote work arrangements at MTN Nigeria?
  4. What challenges of remote work affect employee productivity at MTN Nigeria?

1.5 Research Hypotheses

The following null hypotheses were formulated to guide the study:

  • H₀1: Flexible work schedules have no significant effect on employee productivity at MTN Nigeria.
  • H₀2: Remote work ICT infrastructure has no significant influence on employee productivity at MTN Nigeria.
  • H₀3: Work-life balance has no significant effect on employee productivity under remote work arrangements at MTN Nigeria.

1.6 Significance of the Study

The findings of this study will be beneficial to MTN Nigeria’s management in refining remote and hybrid work policies to optimise employee productivity. Human resource practitioners in the broader Nigerian telecommunications sector will find the study useful in benchmarking remote work practices against productivity outcomes. Policymakers concerned with digital infrastructure and labour policy may draw on the findings when considering regulations or incentives relevant to remote work. Employees themselves stand to benefit from improved remote work policies informed by evidence-based findings. Finally, the study contributes to the growing academic literature on remote work in emerging-market telecommunications contexts and provides a foundation for further research.

1.7 Scope of the Study

This study is focused on examining the influence of remote work on employee productivity, using MTN Nigeria as a case study. The content scope covers flexible work schedules, ICT infrastructure, and work-life balance as they relate to employee productivity under remote work arrangements. The study population comprises MTN Nigeria staff who engage in remote or hybrid work arrangements within Nigeria. The study covers recent remote work practices and productivity data from the period following the widespread adoption of remote work in Nigeria.

1.9 Operational Definition of Terms

Remote Work: A work arrangement in which employees perform their job duties from a location other than a traditional centralised office, often supported by digital communication tools.

Employee Productivity: The measurable output or performance of an employee relative to the time and resources invested in completing tasks.

Flexible Work Schedule: A work arrangement that allows employees some discretion over when and how they complete their work hours.

ICT Infrastructure: The hardware, software, networks, and digital tools that enable employees to communicate, collaborate, and perform tasks remotely.

Work-Life Balance: The degree to which an individual is able to effectively manage the demands of their job alongside personal and family responsibilities.

Hybrid Work: A work arrangement that combines both remote and in-office work.
